The army crew team
Introduction
By looking into the different outcomes for two teams, I answered question from four aspects and made recommendations on each aspect for what we can do when leading a team.
Analysis and Recommendations
1. Group Design
When Coach P. formed two groups, each member accepted individual analysis from skills to strength. Eight best were put in Varsity team and eight worst in JV. Coach P. didn’t set specified goal for both teams. Different from JV who could easily find target like skill improvement, team performance, Varsity, which already had eight best athletes, automatically standing on high start-line, having more difficult on setting specific target by themselves. Their target was vague – since their victory was merited, waiting for coach to set a goal might be what they were thinking. Therefore, when JV team beat V team, it was unexpected for V team and blaming each other is a normal reaction for such situation. When failure came again, the trust in V team crashed. A clear task can help a group quickly into work state, find the most effective way for communication and build up trust. Although for some group, it’s better for members to find their task by themselves, it’s not guaranteed. My recommendation is providing helpful information for a group setting a goal, monitoring the process and offering help when necessary, especially for a new group.
2. Group Culture
As time passed, a culture “nothing to loss” formed within JV. This culture brought a positive attitude toward mistake made in competition. Meanwhile, no opening talks in Varsity. Poking others’ fault was culture for V team. Members relied on coach to coordinate conflict and Coach P. realized nothing about this serious problem until nearly before championship. Group culture can bring cohesion or problems, and it is difficult to change after a culture is formed. When leading a team, my recommendation is that, as a leader, one should involve into group culture, being a part of it. If any

    Goal setting would have been a good way to ensure the Varsity team understood and grasped the full understanding of a project, and/or the job ahead of them. This approach is appropriate since most athletes tend to be goal oriented individuals. This process works well in a competitive environment, where specific targets have to be met. A second and complimentary method could have been the Self-Efficacy Method. Coach P could have allowed the Varsity team to find out their capabilities in their own positions by granting them some independence within training (i.e. running them against time instead of the JV team).     The features of effective team performance are set out in Brian Tuckman’s phases of team development theory, ‘Forming, Storming, Norming, Performing.’ This outlines the phases that a team will go through in order to become effective and reach maturity. At the ‘Forming’ stage of team development individual roles and responsibilities are unclear and each member of the team is concerned to avoid conflict with each other.     A team is defined by the method in which it functions, a disfunctional team can not accomplish a goal or will take more valuable time.     After numerous studies, results have shown that positive motivation is linked directly to satisfaction within a team (Jowett 666). A multitude of motivation types needs to be taken into consideration when trying to influence each and every individual member of a team in order to succeed as a whole. Both extrinsic and intrinsic motives "positively affect coaches' satisfaction with the coach-athlete relationship" (Jowett 669). Whether a student athlete is driven by external rewards, such as tangible items, or internal rewards, also known as self-rewarding or intangible objects, he or she still needs to be motivated by his or her coach to preform to his or her optimal level during the time of a game (Kish and Woodard 6). No competitive athlete wants a permanent stand-in coach who is just present because he or she is forced to coach or simply wants to pass the time. No matter the level of the game, coaches should display a positive environment for the players and exhibit a "caring attitude" around the team at all times (Kish and Woodard 13). Win or lose, athletes "must be given precise and honest assessments of their performance" along with the coaches' motivation to correct any previous mistakes made. This allows the player to pick back up to his or her fullest ability in the game. Athletes' performances are directly influenced by the coaches, so in order to obtain successful outcomes from players, the coach must demonstrate the proper atmosphere and contribute confidence and leadership to the team at all times (Kish and Woodard 8). All humans have rough days that can be fixed with just a little bit of encouragement from the right person. A coach should acknowledge his or her role of being a leader and strive to "bring about positive responses" from his or her players each and every day (Kish and Woodard 7).
